Xianyang BL manufacturing enterprises is a moudle design and production based enterprise.A group of college students who were keen on the production of the mold,found the profit point and established the enterprise.But the existing problem is that the number of employees exceeded 200 people,the original small workshop management method is not suitable now,especially in the performance management.Employees are more willing to see a standards,principles management system in the enterprise to make sure of there ownrights.The study of the report comes from the field research of the performance management system of Xianyang BL manufacturing enterprise.Many problems were found in the performance appraisal management system,mainly in:(1)there is no specific performance evaluation scheme for knowledge workers;(2)the existing performance appraisal system is not consistent with the business objectives,and even some indicators are separated from the strategic objectives of the enterprise;(3)the performance management process are imperfect.The absence of performance result feedback and performance interview/communication,letthe performance resultscomplain by all,however,there's no good methods to dealing with this,which would force the employee turnover.Further studies showed that the root causes of these problems are as follows:(1)enterprise human resources management system is not perfect,the lack of professional enterprise human resources management;(2)the concept and management of family enterprise lead to the unfair performance appraisal result;(3)the performance appraisal process is not perfect and has no system guarantee.The existing management system of the enterprise just appeared on the surface,although there are detailed regulations,working standards,department system,but these have not been implemented.Based on the above findings and the reasons for the problems,this study improved the performance appraisal program of Xianyang BL manufacturing enterprises.The improvement idea is to analysis and the job responsibility/determination,then adjust the performance indicator system,and finally improve the performance appraisal process.For the knowledge workers from design department,such as the director of research department,the manager og the design department,and the corresponding knowledge workers,wedefined key performance indicators,determine the weight of the index and evaluation standard for them.In addition,the research improved the performance appraisal process,add the performance communication and processing of complaints and performance appraisal during the process.Make performance management working on a closed loop.This study also proposed the implementationguarantee of performance program,from the ideological guarantee,organization guarantee and supporting measures and other aspects to ensure the improvement of the performance appraisal program can be implementedsuccessfully and effective.
