As one of the important pillar industries of national economic development,the tobacco industry is an important source of finance for local governments,especially local governments in the area of cigarette production.The compensation system is the foundation of the internal income distribution of enterprises,and the appropriate compensation system will help enterprises to achieve the strategic development goals effectively.Enterprise’s core competitiveness is the talent,the use of effective human resources management to create talents growth environment,effective incentives to retain talent,develop its intrinsic value is cigarette companies cope with market-oriented reforms,the effective guarantee to promote the development of their own.The establishment of a compensation system that is effective and suitable for its development strategy has become an urgent need for stable development of enterprises.This paper first introduces the basic situation ZK cigarette factories,organization structure,especially the main problems of current performance wage distribution,establish job performance highlights the necessity and feasibility of salary management system;This article mainly from the vision of the development of the ZK cigarette factories and its actual condition,this paper discusses the rule of positions and the establishment of the performance pay system,cigarette factories of management and technical post analysis,post evaluation,determine the jobs level,evaluation of value,to determine the post wage level;Performance pay,the evaluation process of performance pay,performance pay base and performance value coefficient are analyzed.The compensation system of job performance,effectively solves the outstanding issues such as fairness,incentive,uneven workload,and technical value,etc.Finally,the safeguard measures for the compensation system of ZK cigarette factory are discussed.The adjusted compensation system is relevant to the regulations and needs of the tobacco industry in our country,while also focusing on the enforceability of the system.Therefore,the paper research has a strong practical value.
