The necessity for multinationals to examine organizational commitment as a culturally influenced construct has not received the same attention in the Chinese context.This study explored the impact of individual-level cultural values(collectivism and uncertainty avoidance)and organizational learning culture on the three components of organizational commitment.Based on a survey of 212 Chinese professionals with overseas training experience in three multinationals,principle component analysis was used to test the reliability and validity of the measurements followed by the multiple linear regression.Results indicated that both collectivism and organizational learning culture had a significant positive effect on affective commitment and normative commitment while organizational learning culture demonstrated a relatively stronger effect on affective commitment.In addition,uncertainty avoidance showed a positive influence on continuous commitment significantly.Findings from semi-structured interviews were presented as a supplement for the quantitative analysis.This study suggested that organizational commitment profiles based upon individual's cultural value orientation and one's perceived organizational learning culture should be established on a regular basis to help motivate and retain employees.Other implications and limitations of this study were also fully discussed.
