As one of the research area in social cognition,impression management refers to people consciously or unconsciously control the images that are projected in social interactions to elicit others perceiving them as a particular image.Based on employment interview in an organization,the study of applicants' impression management discusses how such behaviors and interviewers'rating impacts on interact between applicants and interviewers with each other.Under the real context of unstructured interview and with questionnaires,this study explores what impression management tactics that are adopted by applicants with certain personality,and how these behaviors influence interviewers' evaluation.At the same time,it also focuses on whether or not applicants' self-monitor style can mediate ultimate the choice of impression management tactics and interview outcomes.The main results of this paper are following:(1)Applicants' different tendencies of personality influence their choices for impression management tactics during interview and their self-monitoring styles as well.(2)It discloses clearly difference in impression management scores among different personalities.The results show that,people with extroversion personality take impression management tactics much more than that of people within troversion personality.(3)As for entire interview process,evaluation of both employers and applicants are basically the same,and both have similar opinions on the applicant's performance in the interview.This shows that the interview process is reasonable and effective,and for the candidates,confirmed his impression of interview in the expression process,which helps both sides of the matching results.(4)Self monitor level does not affect the use of impression management tactics of the candidates,and recruiters with low self-monitor level,also used in the impression management tactics,which means that in the interview situation it is a very common behavior.(5)The paper verifies the moderating effect of self monitor on impression management is indistinctively.(6)Partial mediating effect of the impression management between personalities and evaluation of employers is identified,and also partial mediating effect is identified between personalities and evaluation of applicants.
