ZS Securities as one of the earliest established brokerages in domestic capital market,after 23 years of development,its business and comprehensive strength have stepped into Top 10 in China.ZS Securities is one of the first batch of members in China Stock Exchange,also the first batch of authorized integrated brokerages,the first batch of lead underwriters,the first batch of members of the national interbank lending market and the first batch of brokerages who owns the qualifications of self-employed,online transactions and asset management business.In July 2008,ZS Securities had been rated as Class A Grade AA brokerage by CSRC.With the continuous development of the securities industry,the domestic capital market in economic transition period proposes the requirement of the transportation from the original brokerage business to capital management and investment banking oriented integrated brokerage,which put forward higher requirements on the marketing system of brokerages.In order to meet the challenges of the new period,ZS Securities urgently need to build a new training management system for marketing personnel,thus enhancing the company's marketing ability,enhancing the core competitiveness,achieving the strategic objectives of enterprises,providing guarantee in HR for ZS securities in further innovation and transformation.At the same time,due to the system and other restrictions,brokers in the securities industry have a higher liquidity,which is likely to cause a loss of human resources and training resources,so securities companies are not willing to spend too much on broker training,which makes it difficult for brokers to keep up with the ever-changing securities industry,which also brings new challenges to the securities companies in transition period.Based on the specific conditions of financial industry,Securities Company and broker,this paper designs an effective training system for securities brokers based on the perspective of human resources department and training center.Based on the theory of staff training,the author analyzes the status quo of brokers' training in ZS Securities Co.,Ltd.by means of questionnaire survey and interview method,and points out the problems existing in the training work of ZS Securities Co.,Ltd.Inadequate:the training content is single,the training mode is not embedded,the training effect is not as expected and the lack of a complete training system and training process and other issues.Under the guidance of the training theory,combined with the actual situation of the company,this paper conduct a demand analysis,designs a comprehensive system of broker training system,develops a securities broker training objectives,designs the broker training organization,training process,optimizes the training content as well as training assessment methods,which forms a closed-loop broker training system.In the aspect of the implementation and guarantee of the training system,this paper studies from the aspects of establishing perfect training organization,establishing perfect training system and establishing online learning platform,and has designed security measures such as the support and cooperation of the competent departments at all levels,training and management of internal instructors and building a personalized online training platform.In the course of the research,according to the characteristics of the company's TGA system,the author puts forward the addition of the embedded training course,which transforming the traditional knowledge and skills training to the company's unique TGA,CRM platform training,enhancing the viscosity of brokers on the company platform,thus improving the broker's marketing capabilities,while reducing the loss of human resources and training resources.The training system design of this paper combines the work experience and growth experience of the author in a business department of Qingdao ZS Securities Co.,Ltd.in the past five years.It is based on the analysis of the current situation of ZS securities broker training system,The operability and pragmatism can effectively help ZS securities to solve the current problems in the training and the urgent situation of the loss of brokers,effectively guide the improvement of brokers' quality and career development plans,as well as improve the work efficiency of brokers,provide a reliable human resources protection for ZS securities to enhance the competitiveness of enterprises,and ultimately to achieve business development strategy.The case of ZS securities also could provide reference for other similar enterprises in the training work of brokers.
