Cross border mergers and acquisitions is an important way for enterprises to obtain external resources in the international market.Chinese enterprises carry out massive cross-border mergers and acquisitions to obtain rich overseas resources.In 2016,Haier mergers GE appliance business with $5 billion 400 million.Chinese chemical group buyouts Swiss agriculture and Syngenta seed company through a public tender offer.Wanda Group spends about $3 billion 500 million in cash to acquire the legendary film company.Cross border mergers and acquisitions means the transfer and use of new knowledge.In the turbulent international environment,how to improve the final result of knowledge transfer is a great challenge for Chinese enterprises.In a multinational enterprise,routines represent the successful conclusion of the organization for particular problems.Meanwhile,Some literature has illustrated that specific routines related to knowledge significantly promote knowledge transfer performance.However,with the change of the environment,the routines are outdated and rigid,so as to restrict and hinder the occurrence of knowledge transfer.,Previous studies almost fails to address the key point: how does organization eliminate the inertia and rigidity resulting from outdated routines to improve knowledge transfer performance by organizational unlearning.Since the process of organizational Unlearning is rarely mentioned,the influence that unlearning impact on transfer performance at individual level and team level is still unknown.In this thesis,we study the effect of organizational unlearning on the performance of knowledge transfer from the two dimensions of individual and group.At the same time,knowledge integration capability is introduced as an intermediary variable analysising the intermediary role of knowledge integration capability in organizational and knowledge transfer performance.Based on the theoretical knowledge of cross-border M&A and knowledge management,the author builds a theory model of organizational unlearning and knowledge integration capability influencing knowledge transfer performance of transnational M&A.Then article puts forward relevant research hypothesis and collects data by means of questionnaire.By the quantitative analysis and qualitative analysis,several conclusions are drawn:individualunlearning has a good influence on knowledge transfer performance in multinational mergers and acquisitions;group unlearning has a good effect on knowledge transfer performance in multinational mergers and acquisitions;individual unlearning has a good influence on knowledge integration capability;group unlearning has a good effect on knowledge integration capability;knowledge integration capability has an energetic influence on transfer performance;the partial mediating impact of knowledge integration capability on the relationship between organizational unlearning and knowledge transfer performance is well tested;the partial mediating impact of group unlearning on the relationship between individual unlearning and knowledge transfer performance is well tested.the partial mediating impact of group unlearning on the relationship between individual unlearning and knowledge integration capability is well tested.The structure of this thesis is as follows: the first chapter describes the background,significance,research contents and methods;The second chapter illustrates the relevant theory of organizational unlearning,knowledge transfer performance and knowledge integration capability.Then author teases out the relationship among them.The third chapter devotes to the research hypothesis and model by analysis of the relationship between variables;The fourth chapter makes an empirical analysis and discusses the results;The fifth chapter is the research conclusion and prospect.
