In the Internet economy age,the After-80s generation and the After-90s generation,as a new group of employees,are gradually becoming the mainstay of the labor market and the mainstay of enterprises.However,due to the fact that the growth background of the new generation employees is accelerating period of social transformation brought by the reform and opening up in China,which leading to their outstanding personality,strong self-consciousness,challenging authority and indifferent consciousness of rules.These personalities cause their poor cooperation,lack of respect for superiors,low loyalty in the workplace,which make an increase of the employment costs of enterprises,and is not conducive to the next generation their own career development.These phenomena are related to the concept of the next generation employees,and also reflects the that traditional human resources management model is becoming more and more difficult to play its effectiveness,and result in reduction in organizational identification sense of the next generation employees,and make it difficult to produce spontaneous organizational behaviors and contextual performance for the next generation of employees.In this regard,the purpose of this study is to analyze the impact of human resource management practice on the contextual performance of the next generation employees and the intermediary role of organizational identification,and provide the demonstration and practical guidance for the management of the next generation employees.This study summarizes the relevant research and theories of the research on the management of the new generation employees and the human resource management practice,organizational identification and contextual performance at home and abroad,and analyzes and summarizes the relationship among the three,so as to establish a research model.Secondly,modify and prepare the questionnaire for the next generation employees according to model,and questionnaire data will be analyzed through hierarchical regression analysis to draw conclusions and test model.Next,use three-step coding method to summarize Alibaba Group’s human resources management practice to analyze its enhancement of organizational identification and contextual performance of employees.Finally,draw the conclusions and put forward the relevant practical suggestions about the management of the next generation employees,and summarize the shortcomings of this research and the direction of the future researches.The research shows that human resource management practice can directly affect contextual performance of the next generation employees,also by influencing organizational identification to promote contextual performance,that is to say,organizational identification plays an intermediary role in the relationship between human resource management practices and the contextual performance of the next generation employees.
