In recent years,China’s economy has stepped into a transition and adjustment period.It is more difficult for China’s state-owned heavy machinery enterprises to survive and developed under such an environment,with long-standing problems in management system becoming more prominent,while being influenced by both the weak demands in domestic and foreign markets and China’s slow pace in business transformation and upgrading.Among the principal factors which restrained the development of these enterprises,imperfect incentive mechanism is a key factor,ordinary employees,as the main part of human resource in state-owned heavy machinery enterprises,which will be rather a cost than a asset if incentive mechanism established for ordinary employees can’t come into play.Without effective motivation,economic operation quality of an enterprise can’t be guaranteed,benefit and development of an enterprise will be restrained greatly.This research,combined goal-setting theory and reinforcement theory,aimed at state-owned heavy machinery enterprises,by means of questionnaire and data analysis,extracts the key motivation impact factors influenced ordinary employees in state-owned heavy machinery enterprises,further studies the problems in their employee-motivating work,and brings forward a motivation countermeasures based on these study.Firstly,this article explains such as research background,research purpose,the significance of the research and research ideas.Secondly,this article elaborates theories relevant to this paper,including the concept and the theories of state-owned heavy machinery enterprises and ordinary employees,the goal-setting theory and the reinforcement theory of motivation theory and so on.In the description process of current condition,this paper analyses ordinary employees in state-owned heavy machinery enterprises from present condition aspect and incentive condition aspect,and analyses relevant data in detail by means of questionnaire.Based on data analysis result,key incentive elements are extracted to dissect the existing problems in state-owned heavy machinery enterprises’ ordinary-employee-incentive mechanism operation process from five aspects,which respectively involved incentive system,management of objective,compensation and benefits,rewards and punishments,training and development.In the end,combined with these five aspects of problem,this paper gives some targeted corresponding measures and suggestions,and provides a forecast of predicated effects of these measures and a summative agument.Through comprehensive analysis of ordinary-employee-incentive mechanism in state-owned heavy machinery enterprises,this paper,further proposes and perfects the effective methods to motivating ordinary employees in state-owned heavy machinery enterprises,enriches relevant motivation measures,presents the idea of unified whole for incentive mechanism design,emphasizes the synergistic effect of each motivation module,has a reference significance to incentive mechanism design and operation in state-owned heavy machinery enterprises.This paper is aimed to communicate and interact with more managers in state-owned heavy machinery enterprises::to advance the innovation and development of basic level staff innovation theories and methods,to stimulate the vigor of ordinary employees in state-owned heavy machinery enterprises more effectively,and to enhance state-owned heavy machinery enterprises’ core competitiveness in the market competition at home and abroad. |
