As increase of competiveness, human capital becomes more and more important for all business. Performance management plays a key role in human resource management to affect the growth and expanding of a firm. The performance of middle managers, who manage subordinate level and report to higher level of managers within an organization, are very important ingredients to success among all the hierarchies. Currently, there exists lots of urgent problems of performance management on middle manager in non-state owned enterprises in China, especially in labor intensive industries, such as textile industry. These problems, naming several of them:too general evaluation process without considering the characteristics of the textile industry; the insufficient coverage of performance indicators, etc, have significantly affected the growth of textile industry. In such a case, it becomes an important question worth studying on that how to optimize the performance management system of middle managers in labor intensive industries to improve their productivity.This thesis taking H corporation, which is a traditional textile company as an example, illustrates how to optimize the performance management system based on currently situation of the firm and characteristics of middle managers by applying the related performance management theories. We use interviews and questionnaires to acquire information from middle managers and Balance Score Card (BSC) and Key Performance Indicators (KPI) to formalize the individual performance indicators and customize related criterion for each middle manager with detailed evaluation objectives and cycles. Moreover, we modify the current evaluation process by adding performance plan, performance implementation and tutorial, performance feedback and interview, results appeal and results application in.The purpose of this thesis is to explore a practical and empirical way to optimize the performance management system, to improve the satisfaction and productivity of labor, and to build a high performance management team. The main contribution of this work is studying the how non-state owned firms in labor intensive industries should build their performance management system, thereafter conducting realized experiment in textile industry to reveal how to extract the value of theories to practical works in knowledge economy era. Lastly we construct a dynamic circulatory performance manage system by linking the result and feedbacks from last round to the next cycle. The significance of this study can be expanded to other labor intensive industries as well.
