Since the 21st century,the biggest competition of comprehensive national strength on the international platform will be the talent competition.For enterprises,external competition heats up,make the enterprise demand for talents is becoming more and more diversified,at the same time,highly specialized work pay more attention to customized mode of choose and employ persons.How to improve the employee's job performance and retain talent in the future global "market space" has a competitive advantage,has caused the extensive concern of the society from all walks of life,is gradually become a hot academic research topic.Psychological capital 1s put forward from the angle of employees has opened up a new direction.This paper intends to explore the dimensions of psychological capital in Chinese environment and on the basis of the influence of each dimension on work performance,to checkout the relationship between psychological capital and work performance,organization culture which consist of individualistic culture and organization collectivism culture two dimensions as the moderate.Aimed to enrich the related theory of psychological capital and organizational culture and the working performance,for the enterprise provides the idea and method to improve the employee's work performance,has a certain significance on theoretical and practical.Firstly,this paper through comb the relevant research literature at home and abroad,concluded the concept of work performance,psychological capital and organizational culture,divid Psychological capital into tour dimensions which include self-efficacy,hope,resilience and optimism.Secondly,based on relevant theories and research hypotheses,with several industry leaders and employees as a simple and developed related questionnaire,with 350 questionnaires were issued and take back 330 questionnaires.Eliminate the questionnaire of leakage answer too much and clearly not serious,eventually get 298 effective questionnaires.Finally,based on the effective questionnaires,with the use of SPSS 18.0 descriptive statistics analysis,exploratory factor analysis,correlation analysis and hierarchical regression analysis empirically investigates the relationship between employee psychological capital and work performance and the moderating effect of organizational culture.Empirical results show that:(1)In the Chinese environment,employees'psychological capital can be divided into four dimensions:self-efficacy,hope,optimism and resilience,which basically the same as the mainstream psychological capital dimension in western environment;(2)the self-efficacy,resilience and optimism dimension of psychological capital has a significant positive influence on work performance,while hope has no significant impact on work performance;(3)Both organization individualism culture and organization collectivism culture were not significant on work performance;(4)Both organization individualism culture and organization collectivism culture were moderate the relationship between resilience and work performance;(5)the relationship between optimism and work performance can be moderate by the organization individualism culture and organization collectivism culture;(6)the moderate effect of Organizational culture,s organizational individualism culture and organizational collectivism culture to the relationship between selt-efficacy and work performance and hope and work performance are not significant.
