Construction project team is composed of the knowledge workers from different professional background and technical expertise to complete the construction project.The temporary team is belong to the contractor in the construction project management.Because the external environment of the construction industry is not controllable and the internal contract is incompleteness,job responsibilities are difficult to define absolutely clear in advance.Construction project team needs to play initiative and exceed job role to do organizational citizenship behavior for the success of construction project.And construction project team as a whole of management functions,team organizational citizenship behavior is more closely linked to organizational performance than individual level.Because organizational citizenship behavior is difficult to motivate in the official salary system,based on social exchange theory,team psychological empowerment as an informal institution,is the internal perception of empowerment in the whole team to stimulate team autonomy and improve organizational citizenship behavior of construction project team.This study is based on the special work context of the construction industry,from the four aspects of single construction project,work environment uncertainty,participation party complexity and project constrained resource to analysis the concept definition and structure dimension of organizational citizenship behavior in the construction project team context,according to the former literature research of enterprise employee organizational citizenship behavior to constructing the structure model of construction project team of organization citizenship behavior containing six dimension—improve self-demand,help the construction project parties,express the views actively,enhance the construction project image,save the construction project resource and maintain interpersonal harmony.The adapted organizational citizenship behavior scale of the construction project team contains 18 items and reaches the empirical test standard of the exploratory factor analysis?the internal consistency reliability analysis,the convergent validity and confirmatory factor analysis.The path coefficient of six dimensions to second-order common factors standardized were 0.715?0.772?0.710?0.702?0.724 and 0.765,the cumulative explained variance is 76.583%,that indicates the scale could measure the concept of organizational citizenship behavior well.Based on the scale adaptation,the study constructs the theoretical model of team psychological empowerment on organizational citizenship behavior and uses SEM to test.The results show that(1)the construction project team psychological empowerment has a positive effect on organizational citizenship behavior,but effects the six dimensions of organizational citizenship behavior differently,which to help the construction project parties most;(2)the two dimensions of the ability oriented empowerment experience and task oriented empowerment experience in the construction project team psychological empowerment have the almost same positive effect on the organizational citizenship behavior.The empirical tests confirms that in the context of construction project team,the team psychological empowerment and organizational citizenship behavior still have significant relationship,show that team psychological empowerment as the informal system can supplement and enhance the role of the formal system,used to motivate the construction project team beyond the bound of the work role and enhance the level of organizational citizenship behavior;from another aspect also show the adapted organizational citizenship behavior scale of construction project team has good validity,can help to clear the concept and role of organization citizenship behavior for the contractor to improve the organizational performance.
