Organizational commitment is an indicator of employee's loyalty, indicating the will and attitude of employees for staying in the company. A higher organizational commitment can help to reduce the personnel turnover rate and retain talent. Organizational citizenship behavior is the out-role behavior, which is beyond the official regulation, but at the same, it's helpful for the improvement of organizational performance. Increasing the organizational citizenship behavior can supply the ineluctable gap caused by the organizational design, and improve the organization's all-round performance. Organizational citizenship behavior can be influenced by multiple factors, one of them is organizational commitment. Currently, using project team to accomplish a project has become an organization's common practice. The project team performance is the key factor to evaluate the success of a project, and it is also the element of organization performance. So the project team has become a hot research topic as a consequence.The purpose of this research is to trying to enrich and consummate the theory of organizational commitment and organizational citizenship behavior. The main method, by applying empirical study, is to analysis and study the project team performance of Hunan architecture project team. By adjusting the existing measurement scales, both domestic and international, new measurement scales aimed at organizational commitment, organizational citizenship behavior, and team performance were generated, and their reliability and validity were tested under architecture organizations.Results:(1) the overall score of employees in hunan architecture organization project team on organizational commitment, organizational citizenship behavior, and team performance is relatively low. (2) there is a significant deviation on organizational commitment, organizational citizenship behavior, and team performance for employees with different personal characteristics (gender, age, marriage, education, working age, and position). (3) organizational citizenship behavior is positively affected by employee's affective commitment and normative commitment, but negatively affected by continuance commitment. (4) overall, the project team performance is positively affected by organizational citizenship behavior. (5) partially, the employee's organizational citizenship behavior plays a role of media for organizational commitment and project team performance.
