With the increasing of college enrollment and complexity of administration affairs,the pressure on administrativestaffsis also increasing.As a front-line performer of university administrative affairs,their job satisfaction will directly affect the development of researching and teaching management efficiency and quality,as well as the whole university.In this thesis,administration staff of Jinan University is used as samples to investigate and study the overall job satisfaction of administration staff in universities.Factors affecting their satisfaction are explored,and various individual characteristics arising variable differences are extracted,which are supposed to be useful to propose appropriate measures to improve the job satisfaction of administrative staff.Through literature review and analysis of previous research on job satisfaction,corresponding research hypothesis are proposed.Through comprehensive study on questionnaires and interviews of three levels of administrative staff in Jinan University,i.e.,university,colledge/school and department,totally 200 questionnaires are distributedComprehensive statistical analyses are applied on those sample data using SPSS.The statistical study and analysis results are summaried as follows:The current job satisfaction of university administrative staff is slightly above average.Analysis results show that factors of job satisfaction mainly include income and welfare,institutional factors,work stress,working environment,self-efficacy,leadership and interpersonal factors.Among all those 7 factors,administrative staffs in Jinan University have the highest satisfaction on interpersonal factor,and have the lowest satisfaction on income and welfare.On gender variable,differences on overall job satisfaction is not significant,while there are significant differences on the work stress.Difference in leadership factor is significant for administrative staffs of different age.The satisfaction on “income and welfare” is inceased with ages.The overall job satisfaction appears as U-shaped variation on working years.Satisfaction of “leadership factor”increases with working years,while satisfaction of “income and welfare” is reduced when working years increases.Administrative staff with intermediate title have the lowest satisfaction on “leadership factor”,“interpersonal”,“institutional factor”,“working environment” and overall job satisfaction satisfaction,compared to staff with other titles."Work pressure" increaseswith the promotion of rank.University administrative staff of vice section chief levelis more satisfied on “leadership factor” than the staff of section chief level.University administrativestaff in temporary employment is more satisfied on "leadership factor" than staff with budgeted posts.As to the "income benefits",staff with budgeted postsis more satisfied than staff in temporary employment.As to different position,teaching and scientific research manager gets higher "self-efficacy" than staff engaged in students' affairs.According to the research results,in order to improve and enhance the work satisfaction of university administrative staff,this thesis proposes suggestions from three dimensions which could be divided into individual perspective,social perspective and perspective of university.Meanwhile,this theis analyzes the shortage of this research.If this thesis could make any contribution to enrich the relevant study on the satisfaction of university administrative staff,the author would be gratified.
