With the rapid development of China's higher education,a large number of private colleges have been emerging,and the competition between universities and colleges has started to getting more and more intense.After more than ten years' development,the private higher education in Quanzhou has made great progress in both scale and quality,yet with the increasingly outflow of talents in the meantime,resulting in a weak position in the competition for Quanzhou's private colleges.The key for Quanzhou's private colleges to win in the fierce competition is to set up a teachers' team of high quality.Compensation is one of the most important and effective factors of incentive which plays a key role in attracting and motivating talents.It concerns directly the quality construction and sustainable development of colleges.Thus,the practical problems of Quanzhou's private colleges are confronted with are how to make use of the existing conditions to establish a set of feasible compensation incentive plan to mobilize the enthusiasm and creativity of teachers in order to stabilize the faculty,so as to improve the school running efficiency.This paper conducts questionnaire survey and interviews with teachers in Quanzhou's private colleges to find the compensation encouragement state and the preferences on compensation incentive factors for teachers.It comes to the following conclusions throughout the investigation: Firstly,there are problems in Quanzhou's private colleges such as low compensation level,unreasonable compensation structure,singleness of compensation distribution basis,and unapparent differntial intencive,which have weakened the compensation incentive.Secondly,At the same time,through the analysis of the teachers' compensation demand factors,this paper finds that different personal backgrounds of teachers have different demand for compensation factors,but they have common demand compensation factors as well: leading demand is extrinsic compensation incentive factors,while demand for the intrinsic compensation incentive factors.Based on both the analysis of the causes of the problem and the theory of compensation incentive,this thesis constructs a total compensation incentive solution framework for such situation,to attract and stabilize the talents so as to promote the sound development of private colleges in Quanzhou.Finally,this paper reports on the case study of MN college to design compensation incentive plan.
