So far, social work has been developed at top speed in J city, but the retention of social workers has improved. Since the incentive factors are the main cause of social worker's turnover, the study on how to improve the incentive factors is especially important.Therefore, a research team has conducted questionnaires surveys and structured interviews on social worker's incentive factors in J city, which covered more than 90 social work service organizations and part of front-line social workers and supervisors. Under the guidance of the classic two-factor theory, the incentive factors comprises the motivating factors and the hygiene factors. This hypothesis has been confirmed by the data. The amount of hygiene factor and motivating factors table project were described and analyzed to show the social incentive factors in J city. After the questionnaire items eliminated the inappropriate questions, the reliability and the validity of the whole analysis results were tested. After describing the present situation of the social workers in J city, the multiple linear regression analysis showed that after controlling for other variables, salary and welfare, management institutions, vocational training are the incentive effect of explanatory power of hygiene factors. On the based of questionnaire analysis, the research team conducted the qualitative interviews to analysis the current incentive factors of research team factors and motivating factors respectively. The research team discovered that the existence of the problem such as salary, promotion, incentives design, awareness of training; exaggeration on social work values, low career social recognition, lacking of motivation work, team building is the main course. Motivating factor significantly and the lack of hygiene factor reflect the current practice of social work, on the other hand, also reflects the departure from the current social work practice and the social work profession characteristics, in a certain sense, that the social work is only a "career" instead of "professional".Last but not the least, based on the conclusion of this research, we suggest the government, industry, institutions and social workers to improve the incentive factors of social workers, and to explore the possibility of a further research.
