The motivation of social work institutions is the key to solve the problem of brain drain and job burnout.However,there are still many problems in the incent ive of social work institutions,and it does not play a very good role.Therefore,it is of great significance to study the content of talent stimulation in social work institutions.This paper chooses the social work organization of Guangzhou as the research object,takes the two-factor theory as the angle of view,combines the qualitative and quantitative research methods to study the talent incentive of the social work organization,and aims to summarize the existing incentive experience of the social work organization,explore the existing problems and causes,and put forward some improvement measures.According to the two-factor theory,the factors used to motivate talents are mainly divided into two categories: one is health care factors,including policy management,working conditions,interpersonal relationships,social status,pay and benefits,etc;the other is the incentive factor,Mainly including job content arrangements,job recognition,work achievements,the possibility of growth,promotion a nd so on.Based on this,through the survey of social work institutions in Guangzhou,the social work agencies have formed a certain incentive for talent incentive: in the aspect of health care,the social work organization has a relatively perfect policy management system as a guarantee,Social workers provide good working conditions,and strive to maintain social workers interpersonal relationships,to provide a certain pay and benefits protection.In these safeguards,the social workers are most satisfied with the interpersonal relationship,feel the most unsatisfactory is the wage level;In terms of motivating factors,the motivation of social work institutions to social workers is reflected in the independent content of the work,focusing on social workers propaganda,improve work recognition,the implementation of performance appraisal system,to provide vocational supervision and career promotion and other growth incentives.In these incentives,the highest social satisfaction is the supervision of growth incentives,the lowest satisfaction is the performance appraisal incentives.At the same time,Social work institutions in the process of encouraging social workers there are some problems: in terms of health factors,Social work agencies are not in place to pay the social workers,the irrational remuneration structure leads to serious social workers' wages,limited working conditions,etc.;In terms of motivating factors,social work agencies have relatively heavy job assignments for social workers,lack of performance appraisal incentives,inadequate training incentives,lack of reasonable promotion of social workers,and ambiguity of career planning.The causes of these problems are government,social workers,social and social workers in four areas.The primary condition for solving these problems is that the Government should provide sufficient financial support to the social work organizations.At the same time,the social work organizations should optimize the pay structure,provide a reasonable salary level for social workers,find alternative incentives,rationally develop the promotion channels,Their own sense of mission;the community should provide a good working environment for social workers and improve the professional status of social workers.
