Talent as the core capital of the hospital operations,is the long-term stable and healthy development of the power and source of the hospital,the hospital is only adequate talent,can achieve leapfrog development.Talent flow is a lever to regulate the market economy,so the flow of talent is an inevitable trend.But the loss of talent for the stability of the workforce,to achieve the goal of the hospital,will have a negative impact.How to effectively reduce the brain drain,to retain the key personnel of the hospital,has become the focus of attention of many theorists and hospitals.The problem of brain drain exists in most hospitals in our country,which seriously weakens the competitiveness of hospitals.This paper is based on related data analysis and investigation,to analyze the current situation of brain drain and the hospital from the perspective of human resource management,and how to attract and stabilize talents and put forward some countermeasures and suggestions.This thesis consists of six parts.The first part introduces the research background,literature review,research methods and technical routes,as well as the innovation points of this paper.The second part mainly defines three levels of hospitals,talent concept and classification,talent flow and talent loss related concepts,and introduces the related theories of the need,such as incentive theory,psychological contract theory,finally summarizes the influencing factors of hospital talent loss.The third part,combined with the actual situation of Xinjiang T hospital,through detailed investigation and data analysis,describes the status quo of brain drain of Xinjiang T hospital,and expounds the impact of brain drain on Xinjiang T hospital.The fourth part is the research and design of the influencing factors of brain drain in Xinjiang T hospital.On the one hand,through the design of questionnaire,from the leadership,management measures,work reports,team work and work incentives five aspects to measure T hospital personnel satisfaction level,and then determine the key factors of T hospital brain drain;on the other hand,from the employee personality,salary management,leadership style and occupation development planning and in-depth analysis of the reasons for T hospital brain drain.The fifth part from the incentive point of view,the hospital culture,management system,the reasons for the loss of hospital personnel and Countermeasures to study the compensation system and other aspects of the specific countermeasures and suggestions.The sixth part is the conclusion and Prospect of the research.Through the study of brain drain in Xinjiang T hospital,the hospital found some problems in human resource management,and then put forward some improvement measures to make the T hospital retain talent.
