The purpose of this research is to provide theoretical basis for health professionals in human resource management to establish and stable core medical personnel,doctors in public hospitals in Guangdong Province are surveyed,in this study,occupational embeddedness in the field of the current organizational behavior will be focuses on.Research techniques like literature analysis,interviews,questionnaires and other research methods are used to empirical analyze the occupational embeddedness content structure and scale,influencing factor of demographic variables,mutual influence mechanism of occupational embeddedness on the turnover intention results with related variables such as shocks and negative emotion.The research contents and conclusions are as follows:1.Literature research,depth interviews,item analysis,exploratory factor analysis and structural equation model was conducted to construct content structure and scale of the occupational embeddedness.The final scale had 20 items and 6 dimensions,including occupation fit,occupation link,occupation Sacrifice,community fit,community link and community Sacrifice,The cumulative contribution rate was 65.81%.Occupational Embeddedness Scale revealed good model fit indices(x2/df=3.943,NFI=0.923,RFI= 0.902,IFI=0.941,RMSEA=0.069,TLI=0.925,CFI=0.941).The total scores was negatively correlated with the Turnover Intention Scale scores.The cronbach's a coefficients of the whole scale was0.930·and range 0.703?0.906 for each dimension.The split-half coefficients was 0.802,and ranged 0.703?0.836 for each dimension.Test-retest reliability was 0.882,ranged 0,836?0.894 for each dimension.This conclusion is different from the research results abroad.2.The independent sample T test or univariate variance analysis was performed to determine the correlations between the occupational embeddedness and demographic variables,including gender.age.working years,professional title,education level and region.There were significant differences in the total score of occupational embeddedness and the score of dimensions among different groups in department.age and hospital level(p<0.01).But There was no significant difference between other demographic variables and occupational embeddedness(P>0.05).The demographic variables such as gender,education level,hospital level and departments has significant impact on occupation fit difference.and There were significant differences in occupation link among different groups in region,education level,hospital level.3.Analysis of variance,correlation analysis,and regression analysis were used to determine the correlations between the occupational embeddedness and turnover intention.The total score of occupational embeddedness and turn over intention were 3.59 and 2.85 respectively,and the score of dimension in occupation fit,occupation link,occupation Sacrifice,community fit,community link and community Sacrifice was among 3.23?3.91,There was a significant negative correlation between occupational embeddeness and turnover intention of clinicians(r=-0.538).The predictive ability of internal embeddedness is better than external embeddedness.occupation fit,occupation link,occupation Sacrifice,community fit were significantly negatively correlated with turnover intention.There are differences in the relationship between occupational embedding and turnover intention of clinicians of different individual attributes.4.By correlation analysis,stepwise regression analysis,explore the relationship among occupation embeddness,negative emotion,shocking events and turnover intention,verify the occupation al embeddedness and Unfolding Model's combined effective interpretation,the shocking event,occupational embeddness and negative emotion's combined effective interpretation for voluntary turnover was significantly higher than that of any other two variables.
