With the rapid development of China's medical system,China's medical market becomes diversified,the number of medical institutions is also increasing.To achieve the core competitiveness and competitive advantage,medical institutions must be reformed,especially in the area of performance appraisal.At present,performance evaluation of most hospitals mainly focuses on the medical assessment indicators and cost accounting.Personal job evaluation is mainly based on title,length of service,superior evaluation and subjective experience prevail.Its deficiency is that the evaluation is not based on the actual analysis for jobs,losing sight of the hospital's own management requirements and the professional characteristics of nursing work.Based on the previous theoretical research on performance appraisal,this paper takes SYCD hospital as an example,then analyze the current situation of clinical performance appraisal and the problems and causes of performance appraisal in SYCD hospital,and put forward scientific and effective performance appraisal optimization program for clinical nursing department of SYCD hospital.First of all,review the relevant theory of the performance evaluation,including the performance appraisal related concepts,performance evaluation method,nursing performance evaluation.And then on the basis of research on the relevant theory of performance appraisal,through interviews and questionnaires and other methods to collect basic hospital information,through the understanding of SYCD hospital clinical nursing staff structure and hospital clinical nursing performance assessment status,the hospital's existing performance appraisal program,the problems and causes of the performance appraisal of hospital clinical nursing staff.The problems include the fact that there is no stratification of the assessment object and no secondary assessment is carried out and the performance appraisal is not connected to the career planning.The reasons include the neglect of different levels of examination,to secondary indicators and quantitative impact on the assessment,ignoring the relationship between assessment and career planning.Then,according to the analysis results of the status of the performance evaluation of the hospital,the overall framework and principles of the performance evaluation of clinical nursing staff in the hospital were set up.The principles include the principle of continuity,the principle of interaction and the principle of accuracy.Then,according to the overall framework and principles of optimization,the performance evaluation program of clinical nursing staff in SYCD hospital is put forward,including the stratification of the assessment object,the introduction of the secondary index to carry out quantitative assessment on each level,and the performance appraisal to the salary distribution and career planning.Finally,implement the performance appraisal optimization program,divided into five steps: the implementation of the planning,staff training,the implementation of the program,feedback after the implementation,the effect after the implementation.The research on SYCD hospital performance appraisal can help SYCD hospital improve own clinical nursing quality.It can offer certain reference for the same grade public hospitals to manage its departments,especially the clinical nursing quality.
