Objective The study aimed to understand the basic information and turnover intention of general practitioners(GPs) in Hubei province, and explore its influencing factors. It was also to offer policy recommendations and provide scientific basis for stabilizing GP team, deepening health reform, and improving primary health care. Methods On the basis of reviewing literature and policy analysis, questionnaire survey was used to collect the data. 1016 GPs were effectively surveyed. Double entry of quantitative data was performed by Epidata3.2, and the data was analyzed by SPSS 18.0. Descriptive, one-way ANOVA analysis, pearson correlation analysis and generalized linear regression analysis methods were used to analyze the turnover intention and its influencing factors of the GPs in Hubei province. Results 1. Characteristics of GPs in Hubei province Among the GPs surveyed in our study, The male, the middle-aged, and the bachelor of GPs were 64.92%, 56.55%, and 50.25%. 38.00% of the GPs engaged in health work for 10 to 19 years. Of the GPs, 91.65% were intermediate and lower professional titles and 47.02% had ?2501~3500 monthly income. 2. Current status of GPs' turnover intention in Hubei province The total score of GPs' turnover intention was 15.40±3.43, and dimensions from high score to low were turnover intention ?(Possibility for external work), turnover intention ?(Possibility for quitting the present work), and turnover intention ?(Motivation for seeking another job). Overall, the turnover intention of GPs was high, and 61.22% of them were with higher turnover intention(the score of turnover intention was >2 and ?3) and 17.13% were with highest(the score of turnover intention was >3). 3. Influencing factors of GPs' turnover intention Taking the score of GPs' turnover intention as dependent variable and 16 factors as independent variable, generalized linear regression analysis was conducted to explore the influencing factors of GPs' turnover intention. The results showed that sex, work style, professional title, emotional exhaustion, material satisfaction, development satisfaction and workplace violence were factors affecting the turnover intention of GPs: the turnover intention of male GPs was higher than that of female(?=0.539, P=0.016); the turnover intention of GPs with a temporary contract was higher than that in the office structure(?=-0.593, P=0.009); GPs had a higher turnover intention with a higher job title(?1=-1.062, P=0.018; ?2=-0.867, P=0.025), more serious emotional exhaustion(?=0.041, P<0.001), lower material satisfaction(?=-0.368, P<0.001) and development satisfaction(?=-0.116, P=0.035), and more frequent workplace violence(?=0.118, P=0.001).Conclusions and suggestions Of GPs in Hubei province, the age structure and educational level have been improved, but GPs with highly educated and high professional title were less. GP's job burnout was low and job satisfaction was of middle degree. In the meantime, workplace violence was at a high level. The turnover intention of GPs' was high. Therefore, it was suggested that the social position and occupation identity of GPs should be enhanced, flexible distribution and incentive mechanism should be established, the chance of training and career development should be provided to increase job satisfaction, staffing and structure of GPs with professional title should be perfected, and security forces and communication skills should be improved to avoid workplace violence.
