Negative leadership exists widely in all types of organizations, but the traditional leadership theories are mostly focused on the constructive leadership and effective leadership. In general, the academic attention to the negative leadership is less than to the positive leadership. Based on Chinese cultural background, this study conducted a preliminary exploration for the content and structure of excoriate leadership in an empirical research. The exploration can not only enrich the studies of negative leadership, but also help to give us a better understanding of the leadership.Learning about excoriate leadership behavior and its possible negative consequences can bring us some inspiration to prevent the adverse consequences of excoriate leadership.This study focuses on the following aspects: First, the content and structure of excoriate leadership; second, the reliability and validity of excoriate leadership; Third, the relationship between excoriate leadership and its criterion variables.On the basis of previous related theory and research, this sudy used literature analysis,interviews, questionnaires. Through web survey, many employees were investigated and 5 samples are used in this study in total. By using exploratory factor analysis, confirmatory factor analysis,structural equation modeling and other statistical techniques, some conclusions can be drawn as follows:First, the present study mainly uses inductive method, in-depth interviews and open-ended questionnaires, strictly following the standardized questionnaire development procedure. By means of EFA and CFA, it suggests that excoriate leadership in Chinese culture includes three factors, namely overworked, demanding subordinates and intolerance. An excoriate leadership questionnaire was developed which contains three dimensions of 11 itemsSecond, through the reliability and validity test of the questionnaire, it demonstrates that the questionnaire has a good reliability and validity.Third, the scale is proved to have a good criterion validity. The results of correlation analysis and structural equation modeling analysis show that excoriate leadership can positively predict subordinates’ emotional exhaustion, perceived work overload and turnover intention, at the same time negatively predict subordinates’ commitment to supervisors.This study explores the excoriated leadership behavior and enriches the field of leadershipbehavior. It also confirms that the negative behavior will have an adverse impact. Then it also has made some contribution of the Chinese context Research. This exploration can guide the organization and employees to recognize the negative effects of excoriate leadership and then better guide the practice.
