Recent years, Chinese economy has seen rapid development, both domestic land prices and real estate prices are continuing to rise, the real estate industry is filled with foam. To reach win-win of investors and managers, rapid price speculation becomes the "best choice". However, this behavior is straight forward and the anti-risky ability is poor, once it encounters the structural adjustment of the industry or the fundamental changes of the market conditions, the original profit model may be mutated, leading to the failure of the initial designed incentives. In 2014, the economy of China is developing into a "new normal" station. Real estate company’s sales has declined and showed a significant reduction in profits, resulting in many private real estate company’s employees under the existing performance appraisal system, cannot get proper performance appraisal award. Therefore, we need to change the original guide direction of the value in the original appraisal program urgently, strengthen internal management of real estate companies and enhance their own ability to adapt the environment and improve their core competitiveness through the new performance appraisal systemBy selecting CX real estate development company for the study case and integrating the performance appraisal theories of the human resource management, this paper organizes domestic and international research literature on performance appraisal, discusses with the present situation of CX real estate development company’s performance appraisal system and introduces the research method of both theoretical study and empirical research to analysis the problems and their causes of the company’s existing performance appraisal system. The study found that the understanding of CX real estate development company’s performance appraisal system is less well, the appraisal system setting is not reasonable enough, assessment indicators are not scientific enough, the timeliness of the assessment results is not strong enough and the use of results is insufficient and so on, while the causes of these problems mainly include that performance management personnel is lack of experience, employees are short of the right understanding of performance appraisal, the company is lack of perfect performance appraisal system and the feedback mechanism is not clear. On the basis of the analysis of the problems and causes of the performance appraisal system, this article designed the optimization program for CX real estate development company, and proposed the corresponding supporting system security, including salary administration system construction, training system construction and corporate culture system construction, which has a very important significance to improve CX real estate development company’s performance appraisal standards.By the study of CX real estate development company’s performance appraisal system, This research has certain reference value for China’s similar real estate development company’s performance appraisal reformation.The deficiencies and defects of CX real estate development company are also commonly found in other real estate companies, the performance appraisal optimization program designed in this paper is also applicable to other real estate companies. Therefore, this research has a certain significance to other real estate development companies to optimize the performance appraisal system.
