With the growing competition among enterprises, the external environment of enterprisesis undergoing tremendous changes, and this trend requires it must establish a flatorganizational structure, which requires members to show more initiatives. To enhanceorganizational performance and promote the sustainable development of the organization, itsmembers not only complete the role responsibilities well, but also implement organizationalcitizenship behavior outside the role. In1988, Organ formally proposed the concept oforganizational citizenship behavior, which was defined as spontaneous behavior of employees,not recognized by an official reward system, contributed to the effective operation of theorganization as a whole. Given the importance of organizational citizenship behavior onorganizational performance, it causes widespread concern. Experts and scholars at home andabroad have done a lot of research, but empirical studies between job autonomy andorganizational citizenship behavior work less.Based on a systematic review of organizational citizenship behavior and related theoriesabove, this paper explores the relationship between job autonomy and organizationalcitizenship behavior, whose data is collected through questionnaires, and it also tries to verifythe intermediary role of job satisfaction between them. In addition, this paper also has made astudy of the impact of demographic characteristics variables on each variable. The mainconclusion as follows:(1) There were no significant gender differences in the effects of different variables;(2)Married employees have better performance than unmarried employees in all variables;(3)Employees aged over30have greater job autonomy and job satisfaction, but also show moreorganizational citizenship behavior than those under30;(4) Employees who have juniorcollege diploma and above show more than those below college diploma significantly in allvariables;(5) employees who work in government agencies, public institutions, state-ownedenterprise show more than those in private enterprise significantly in all variables;(6)employees in high rank positions show more than those in lower-level positions significantlyin all variables;(7) employees with more than5years’ work experience show more than thoseless than five years significantly in all variables;(8) job autonomy has a positive impact onorganizational citizenship behavior;(9) job satisfaction plays an intermediary role betweenjob autonomy and organizational citizenship behavior.
