The discretion of organizational citizenship behavior will affect employee performance, further influence enterprise performance. Thus, how to improve organizational citizenship behavior is one of enterprise manager's focuses. Most past studies showed that organizational justice can observably affect organizational citizenship behavior, further affect employee performance. As a mediator, job satisfaction connects organizational justice and organizational citizenship behavior, which explain the causal relationships between them. Enterprises may, through improving employee organizational justice, and then improving the employee's job satisfaction, prompting organizational citizenship behavior of generation, finally enhancing staff working performance and enterprise financial performance. At present, the domestic research on the relationships among organizational justice, job satisfaction and organizational citizenship behavior is still in the initial stage, so the research outcomes for three variables theory will provide capital accumulation; at the same time provide practical management enlightenment for enterprise managers.Based on a review of related literatures, this study composed the three variables scale, and studied on Guangdong's State-owned Enterprises. Organizational justice is a four-dimension structure; job satisfaction is a single-dimension structure; organizational citizenship behavior is a five-dimension structure. By adapting factor analysis, ANOVA analysis, correlations analysis and regression analysis, we study the relationships among organizational justice, job satisfaction and organizational citizenship behavior. The conclusions were drawn as following:(1) Organizational justice has positive impact on organizational citizenship behavior; (2) Organizational justice has positive impact on job satisfaction; (3) Job satisfaction has positive impact on organizational citizenship behavior;(4) Job satisfaction has mediating effect on the relationship between organizational justice and organizational citizenship behavior.Based on the result, our study advanced three suggestions for enterprise's management in nowadays:(1)improve human resources management system, and create an atmosphere of organizational;(2) improve the leadship style, build a "people-oriented" enterprise culture;(3) regulearly carry out employee satisfaction surveys, and promote businesses and employees to achieve "win-win".We hope that result of our study will good for improving organizational justice, promoting job satisfaction, thereby urging producing of organizational citizenship behavior.
