The middle-level and low-level managers, as the core human resources and the leaders of operatingand management of enterprise, are the dominant factors to create business value and benefits as well as thecore competitiveness of enterprises. So, how to train and develop the middle-level and low-level managersin enterprise and how to improve their management level and ability must be the first consideration inmodern enterprise human resource management.Under the influence of the global financial crisis in2008, the ornament industry has gradually beenmoving towards a low ebb. With the continuous rise in production costs, labor costs, and customers’requirements in quality, many enterprises’ operating conditions worsen. Meanwhile, for the development ofthe industry and market needs, it is urgent to bring in new production technologies and processes.Therefore, the question of how to take effective human resource training strategies and methods to enhancethe overall capacity and quality of the middle-level and low-level managers so as to win a competitiveadvantage in market and sustainable development has become a great concern of XH Company.Regarding the middle-level and low-level managers in XH Company as objects of study, this thesisindicates the main existing problems at the present stage, and works out a rational, sustainable and effectivesolution in training of the middle-level and low-level managers to address these problems, and develops aset of middle-level and low-level managers training system which is suitable for the current and futuresustainable development of XH Company.This thesis first introduces the basic information about XH Company, by analyzing the age andeducation background of the middle-level and low-level managers of the company and making an overviewof the current situation of the middle-level and low-level managers training in the company, then makes ascientific and detailed analysis of the current existing problems leading to poor training effectiveness, suchas lack of training needs analysis and teachers, single training approach, short of evaluation of training andpoor training achievements transformation. To solve the above problem, according to the ideas andprinciples of design of XH Company’s training system of the middle-level and low-level managers, thisthesis combines XH Company’s development strategy, uses the theory of modern management and staff training, and establishes a set of training system for the middle-level and low-level managers in XH fromfour dimensions including training needs analysis, training plan formulation, training plan implementation,and training evaluation: conduct training needs analysis from the organizational level, the task level, as wellas the individual level by the use of interviews and surveys; based on the analysis results, formulatetraining plan for XH middle-level and low-level managers, including training objectives, training courses,training time and frequency, training methods and training costs budget; after the training implementation,use Kirkpatrick Model to evaluate the training effect of the middle-level and low-level managers in XHfrom the reaction level, learning level, behavior level, and the result level. The establishment of scientificand perfect the training system can give full play to the role of middle-level and low-level managers toactively promote the human resources management and enterprise development. Finally, in order to ensurethe smooth implementation of the XH company’s training system of middle-level and low-level managers,the thesis puts forward safeguard measures in training system operation including safeguard of organization,system, training resources, the company’s internal environment and so on.Conducting research on the training of middle-level and low-level managers in XH Company,summarizing and analyzing it with advanced domestic and foreign theories and using behavioral sciencetraining system is the first try since the establishment of XH Company, which plays an important role incompany’s strategy implementation and sustainable development. Meanwhile, the XH Company has acertain status in the industry with typicality and representativeness, and its development process is similarto other enterprises in the same industry. Therefore, this study provides positive guidance, reference andpractical values in establishment and improvement of training system of middle-level and low-levelmanagers of enterprises of other domestic ornament industry.
