It is undeniably that the university teachers play a significant role in thedevelopment of both the country and the universities. In the universities, there is aphenomenon that the teachers’ job flow among intercollegiate or professional. Therational job flow is necessary.Based on the theory of job search, analyze the data of teachers’ job searchinvestigation that in three universities of Changsha, the paper has reached thefollowing conclusions: Firstly, the university teachers generally believe that theirincomes and treatment is not reasonable, however they can not bear the risk of goingto other universities or to have a non teaching occupation. Secondly, Demographicvariables have a significant impact on job search motivation. Gender has significantimpact to risk tolerance factor; marital status has a significant impact onself-awareness and physical security; age, education, length of service, the monthlyincome have significant impacts on self-awareness; title has significant impact onself-awareness and risk tolerance. It is shown that the motivation of teachers to havesome job search based on their personal needs. Thirdly, the economy factors, namelymaterial security, play the key role in searching for a job. Reservation wage will behigher or unchanged from the existing wage levels, and more than half of universityteachers do not want to reduce this minimum expectations. Peers and colleagues’recommendation, friends and relatives introduction are the main ways for universityteachers to get a new job. University teachers are willing to spend money and time.Fourthly, according to the search results, universities teachers have significantpotential liquidity tendencies, but there is a small percentage of successful flow.Their personal job search is rational, but the search results are not determined by thesearch status. Thus, university teachers will reduce their enthusiasm for work, or donot put all their energy into their own work, or do part-time job which generaterecessive flow problems. If the universities will not take measures to attract andretain talent, the improvement of the quality of higher education will be ultimatelyhindered.Teachers want to flow driven by rationality, but these flows will be constrainedby the system. Facing the problems, university teachers need to improve theirprofessional knowledge and enhance professional identity. Universities need to improve teachers ’security, reduce teachers’ risk tolerance. Our government need toprovide a good environment to support and promote the orderly flow.
