In the knowledge economy era, human capital depreciation caused by knowledge and skills renewal, organization structure adjustment, job description change, organizational learning inefficientiveness has been a common phenomenon. To confront such situation, knowledge-based enterprises should build incentive systems to prevent knowledge workers’ human capital from depreciating. In this background, to research how incentive systems influence human capital depreciation has important theoretical and practical significance.First, this article develops the scale of incentive system for Chinese knowledge workers, which includes three dimensions of payment incentive, development incentive and job incentive. The pre-test shows the scale has good reliability and validity. Then, taking knowledge workers in KIBS as the object to study, this research explores the relationship between incentive systems and human capital depreciation, the mediating mechanism of the employee learning and the moderating effect of employee competences empirically.The empirical study result shows:the payment incentive positively influences human capital stock depreciation, it increases stock depreciation through influencing learning negatively; the influence on human capital effectiveness depreciation by payment incentive is not significant because of the suppression effect. The impacts of development incentive on human capital depreciation are also not significant because of the suppression. The job incentive has a positive impact on human capital depreciation, it reduces human capital depreciation through positively influencing employee learning. Competences respectively moderate the relationships between payment incentive and human capital effectiveness, stock depreciation positively and negatively; it also has positive moderating effects on the relationships between development incentive and stock depreciation, job incentive and effectiveness depreciation.Finally, this paper concludes the management inspiration, the weakness and the prospects of the future research.
