Transformational leadership is a new type of leadership after leadership traittheory, leadership behavioral theory and leadership contingency theory. It was putforward in the1980s. In recent years, studies on the relationship between leadershipand employees has always been a hot topic both at home and abroad. A large numberof studies have shown that whether on the organizational level or the individual leveltransformational leadership both has a positive impact on behavior and attitudes. Atpresent, on the path of transformational leadership affecting organizationalcommitment, some scholars have done some research from the point of trust,empowerment, fairness and the relationship between leadership and employees.However, the mechanism of transformational leadership influencing employees’organizational commitment has not been fully explained in the existing literatures.Therefore, this paper attempts to explain the impact of transformational leadership onorganizational commitment from a new perspective and then seek a new path toimprove employees’ organizational commitment.First, this paper summarizes the theories and literatures on transformationalleadership and organizational commitment. Afterwards, the relationship betweentransformational leadership and organizational commitment is analyzed on the basisof need theory, social exchange theory and social learning theory. Next, the paperanalyzes the mechanism of transformational leadership affecting organizationalcommitment and comes up with corresponding theoretical models and assumptions.After that, this paper makes394employees in private enterprise as the research objectand tests the hypotheses through reliability and validity analysis, variance analysis,correlation analysis and structural equation modeling analysis..Through empirical tests, this paper finally draws the following conclusions:firstly, different demographic variables have a different impact on organizationalcommitment; secondly, transformational leadership has a significant positive impacton organizational commitment; thirdly, employees’ psychological capital also has asignificant positive impact on their organizational commitment; fourthly, employees’psychological capital plays a partial mediating role in the relationship oftransformational leadership and organizational commitment. For business leaders,theresearch results of this paper have an important significance on cultivating leaders’ transformational leadership style, emphasizing the development of employees’psychological capital and reducing employees’ turnover rate.
