Facing the changing market environment,organizational change is not only the opportunity of enterprise in the future,but also a challenge to the enterprise itself.One indispensable factor of the successful Change is the employees,reaction to change.There are plenty of research about employees'reaction to change.Employee commitment to change is a combination of attitude and behavior to change,including change emotional commitment and normative commitment and continuance commitment to change.It can reflect employee's psychological state more specifically than organizational commitment in the period of changes.Foreign scholars has made a lot of work about organizational change,but the domestic research was less.On the basis of the research at home and abroad,this study explores the mechanism impact of employee commitment to change.The influence factors of employee commitment to change can be in organizational level,team level and individual level.The leadership directly affects employee attitudes and behaviors,and employee's individual qualities also affect commitment to change.This study explores the impact of commitment to change from the angles of transformational leadership and employee resilience,and considers mediation role of the employee organizational trust.This study through the questionnaire survey method,investigated 360 employees,from the nationwide,using exploratory factor analysis,correlation analysis,regression analysis,hierarchical regression analysis,independent sample t-test and single factor variance analysis and other statistical techniques.The conclusion is as follows:(1)There is significant positive correlation between the transformational leadership and employee commitment to change;There is both significant positive correlation between the transformational leadership and two dimensions of employee commitment to change,including affect commitment to change and normative commitment to change.(2)Employees' organizational trust has mediating effect on transformational leadership and employee commitment to the change.(3)Employee resilience moderates the impact of employee organizational trust on employee commitment to change.(4)In the study of differences of different demographic variables,the results showed that,employees of different ages and different Length of service in employee commitment to change level has significant differences.Finally,this study analyzed the deficiencies and future research prospects.
