When facing with dynamic environment, employees’ adaptive behavior becomes more and more important in organization. Although adaptability is not a new concept, the change which we had gone through is an ever-lasting and developing one, that demands academic researchers and practitioners in organization pay much more attention on how to enhance the adaptability of employees in the workplace,it has been admitted that goal orientation has an important affect on adaptive performance.This research targets the enterprise staffs as study object, using the method of empirical research to discuss the relation between adaptive performance and two-dimensional performance, the relation between goal orientation and adaptive performance, and explore the job autonomy’s role as a moderator in the relation between goal orientation and adaptive performance.The main conclusions of this research are as follows:The three-dimension construct of work performance is examined, work performance can be divided into three dimensions:adaptive performance、task performance and contextual performance.Staffs’ learning goal orientation has a positive correlation with work performance(adaptive performance、task performance and contextual performance). Performance goal orientation has a postive correlation with task performance, but it has a negative correlation with adaptive performance and contextual performance.Job autonomy’s moderating role is significant positive in the relationship between learning goal orientation and adaptive performance, but its moderating role in the relationship between performance goal orientation and adaptive performance is found to be of no significance.Above conclusions make a lot of senses. For managers, they should instill the concept of "ability can be developed " into staffs’ minds, to cultivate employees’ learning goal orientation. On job design, they should give employees more freedom and autonomy, so that employees can have chance to study and improve themselves, then improve their adaptive performance.The innovation of this paper lies in the variable like job autonomy, which moderates goal orientation’s effect on adaptive performance. By studying this moderator, the paper explains company’s problems that can’t be explained through existing theories.
