China has entered the mid-term industrialization. We are trying to make our country a manufacture power of the world. Millions of high-quality workers and millions of highly skilled professional employees are needed, which depends on vocational education. So in recent years, vocational education has been greatly concerned and it developed very quickly. At the same time, the vocational school teaching stuff should be strengthened. But with the rapid expansion of the secondary vocational school scale, some problems turned to be obvious, such as the lack of teachers, the shortage of specialized teachers, the teachers are short of practical skills and the work is not in proportion to the pay.Then the article undertakes a comprehensive and systematic analysis to the Yantai Y vocational school, a analysis of teachers’characteristics and the problems which exist in current teacher performance management. I suggested use the total compensation to make the current system improvement. Total compensation includes both direct economic compensation (wages) and indirect economic remuneration (benefits). School administrators should be on the basis of full participation of teachers, according to the characteristics of each post, in order to make the school and personal development. Reasonable use of the results of the performance appraisal of teachers to pay distribution, so that the allocation be linked to performance, based on individual performance, the level of business opened the income gap between teachers, so that the talents of treatment significantly improved, assign priorities to tilt to the front-line backbone teachers hope that can provide some valuable references for others the establishment of an effective performance pay system for school teachers.
