The shortage of nurses has been a major cause to affect our medical and healthservices negatively. The problem leads in heavier work of nurses in their bedside carecompared with other countries and has unfavorable influence on the quality of medicalcare and safety of patients. While high nurses turnover is an important reason for shortageof nurses. So it is worthwhile to specialize in the turnover behaviour of nurses and to takemeasures to reduce the turnover rate of nurses. Combined with reality of nurse working,the study raises out the relational model between job satisfaction of nurses and turnoverintention by dividing job satisfaction into five dimensions on the basis of reviewing andsummarizing much document literature both at home and abroad involving discussion ofjob satisfaction, turnover intention and the relationship between the two. The study usessurvey method to discuss the relationship between job satisfaction and turnover intentionof clinical nurses at tertiary hospitals in Suzhou and utilizes software SPSS20to analyzethe data of result. The analysis shows that working pressure and turnover intention havedistinct positive correlation while other four dimensions---hospital management,interpersonal relation,salary and welfare, personal development and promotion all haveoutstanding negtive correlation with turnover intention which coincides with thehypothesis of the author. The five dimensions variables as well as staff variables havelinear regression relationship with turnover intention of nurses according to multipleregression analysis and it can be displayed by regression equation which further validatesthe hypothesis between job satisfaction and turnover intention of nurses. And by means ofvariance analysis and T-test, it is reached out that job satisfaction of nurses is alsoinfluenced greatly by the following factors: age, nursing age,gender, administrariveestablishment, professional ranks and titles, and department. On that basis, thecountmeasure and advice is proposed by the study to advance job satisfaction of nurses and reduce the turnover intention, providing reference for keeping stability of nurse team as amanagement layer of hospital and long term mechanism for the sustainable development ofnursing talents likewise.
