ObjectiveTo investigate the situation of clinical nurses’perception of organization climate, role adaptation and occupational stress, then understand its influencing factors and interaction. In order to provide a scientific basis for occupational stress and roles to adapt to the situation and further improve target-oriented nurse group organization climate.MethodsAccording to multi-stage stratified sampling and the questionnaires of Organizational Climate Questionnaire, Brief Job Stress Questionnaire and Role Adaptation Questionnaire579nurses from15hospitals participated in the study. Data were consistency check by Epidata3.1, then using descriptive analysis, T test and single factor analysis of variance, multiple hierarchical regression analysis, Pearson correlation analysis and path analysis of relevant factors, etc.ResultsThe scores of nurses’organizational climate, occupational tension and role adaptation were (4.11±0.61),(3.27±0.51),(3.46±0.72). Nurses’ organizational climate’s points are higher with others are lower than the middle points. Different age, marital status, working years, job position, monthly income, personnel situation and levels of hospital’s nursing staffs in the organization climate were different; nursing staffs in different gender, age, marital status, education, working years, job position, personnel status, monthly income, departments and levels of hospital had different situation in role adapt; In addition, nurses in different age, departments, the levels of hospital had the different occupational in working stress (P<0.05). Multiple hierarchical regression analysis showed that role adaptation awareness has significant predict effect on organizational atmosphere, explanation variation quantity increases by29.0%, after introducing occupational stress equation, the effect of the impact of organizational climate significantly, explanation variation quantity increases by22.6%. Role adaptation, job control and support’s standard regression coefficient to the organization climate were0.39,-0.23,-0.41(P<0.01). Job requirement, control and support’s standard regression coefficient to the role adaptation were-0.38,-0.13,-0.30(P<0.01). Path analysis showed that occupational stress of job control and support’s two factors direct effect on organization climate, all three job stress factors directly reverse impact role adaptation. Job requirement of the occupational stress level was not directly affect the organization atmosphere, but can be indirectly through the role adaptation.ConclusionsNurses’organizational climate, occupational tension and role adaptation are closely related. Organizational climate were built by each member of nurses in the group, reduce the nursing staff career nervous, and improve the role adaptation can effectively improve the perception of nurse to the organization climate. At present, the nurse self-induction social status is low, nurses and patients have different cognitive in relationship between nurses and patients. We suggest improving nurses their own quality, enhance communication between nurses and patients, and make the best of incentive mechanism while strengthen manager’s personal rights.
