Job embeddedness represents the degree of embedding of the individual and organizational. To study the embeddedness of the middle management staff as a corporate mainstay of enterprises has great significance for the development of enterprises.On the basis of previous research, I select the corporate middle managers to investigate. By item analysis, exploratory factor analysis, confirmatory factor analysis, regression analysis, I discusses the embeded content、structure and the impact factors about the embeddedness of the middle management staff,It also including the mechanism and effect on job performance, the main conclusions of the study are as follows:First, the corporate middle management staff embedded in the content structure consists of four dimensions:organization fit, organizational links, organization sacrifice, and community integration. The four-factor structure model is fitting the optimal model, It is consistent with psychological testing requirements.Second, the work of middle managers are embedded in each dimension of job performance in varying degrees:Organization matching has a significant p ositive impact on task performance and contextual performance; Organization li nks has a significant positive impact on task performance and contextual perfor mance;Organization at the expense of task performance, contextual performanc e has a significant positive impact;Community integration had no significant eff ect on task performance and contextual performance.Third, organizational commitment plays an intermediary role partly between job embeddedness and job performance of middle managers; organizational commitment plays an intermediary role partly between the organization fit and job performance; organizational commitment plays an intermediary role partly between organizational links and job performance role; organizational commitment fully mediated between organizational sacrifice and work performance.Fourth, There are no exist differences in work embedded and in its various dimensions of the middle management staff in different gender; There are significant differences in the different age groups of middle managers in the work embedded and in its various dimensions; There is no difference on the organization matching、 organizational links、organizational sacrifice and the embedding of the overall work in the different levels of education of the middle managers.There were significant differences in community integration; there is no difference about the different nature of enterprises in organization matching and community integration.But the middle-level managers of state-owned enterprises has higher score than the other three types of enterprises in organizational links、organizational sacrifice and the embedding of the overall work.Finally, according to research findings, this paper show recommendations to improve the job embeddedness of middle managers from organization fit, organizational links, organization sacrifice, and community integration.
