Under the background of economic globalization, the external environment of enterprises has become more and more complicated. The managers have expressed more concern about how to improve work performance, how to help workers achieve their personal values, how to gain enterprise’s competitive advantages. It is in this context, job embeddedness has been proposed. Job embeddedness has broken the traditional subjective attitude variable ideas, and joined the objective conditions. Job embeddedness theory analyzes employees’behavior from link, fit and sacrifice of the relationship between individuals and organizations. Because of these, job embeddedness theory reflects the powerful inclusiveness and humanistic characteristics, and increasingly get the attention of researchers and enterprise managers.In the context of today’s knowledge economy era, the enterprise who can use the knowledge to build the core competitiveness is bound to stand out in the competitive environment. However, the key of a enterprise to build core competitive advantages and maintain sustainable development is to use knowledge into practice. It is knowledge staff in the enterprise to disseminate the knowledge, use knowledge into practice and ultimately use knowledge into competitive advantage. Therefore, knowledge staff have been the most important workers. In view of this, this artic select knowledge staff as the research object.The paper uses empirical research to investigate the action mechanism of the knowledge staff’s job embeddedness, organizational commitment, and job performance. Based on a lot of reading, the determination and structure of job embeddedness, organizational commitment, and job performance in this article have been provided.The thesis consists of five chapters:Chapter One is the introduction which introduces the research background, research purposes, research contents, as well as research significance(including theoretical significance and practical significance). It is an introductory part for the next chapters.Chapter Two is the related theory and literature review. In this chapter, job embeddedness, organizational commitment, job performance as well as the relationship between job embeddedness and job performance are reviewed.Chapter Three introduces the methodology of this research. This chapter illustrates the research model, research methods, related hypothesis, and the questionnaire designed in accordance with the hypothesis. This chapter makes preparation for the next chapter which is the core part of this thesis.Chapter Four is the data analysis. In this chapter, a statistical analysis of the collected data is conducted by employing EXCEL and SPSS17.0, including the Reliability and Validity analysis, basic descriptive analysis, correlation analysis, regression analysis, and mediator function analysis. Hypothesis will be tested in this chapter.Chapter Five is the findings and suggestions. The findings of this research are listed as follows:Firstly, job embeddedness contains on-the-job embeddedness and off-the-job embeddedness. Secondly, job embeddedness and job performance have good predictable function. Thirdly, organizational commitment has mediating role in relations which are between job embeddedness and job performance. On the base of these conclusions, some suggestions are proposed. Finally, the chapter illustrates the innovation and limitation of this thesis, and points out the future research trend.
