Work-family conflict is defined as a type of interrole conflict that occurs when the demands or responsibilities of one domain are incompatible in some way with those of the other domain. Since the reform and opening up, With the rapid development of economic and the government advocate "People First" in human resource management. The traditional lifestyle "men outside, women inside" is gradually weaken. Family structure, which both husband and wife are professional people, has accounted for a large proportion of the total number of households in China. Husband and wife are both professional people and colleagues,which the proportion in the occupational groups also increased. So, the couples have to work and take care of the family. Therefore, the couples colleagues experience greater conflict from work and family than the non couples colleagues. Studies have shown that the couples colleagues lead to more problems, for example, work-family conflict, lower marital quality and so on, which has become the focus of modern psychology and sociologists’study.As to Work Family Conflict, Job Performance, the quality of marital, study is already quite mature in foreign country. But there are still many deficiencies in domestic. The study of Work Family Conflict are take nurses, teachers, employees, civil servants as subjects; In the study of Job Performance, employees are subject to more attention; As for the quality of marital, breast cancer patients often become the object of study. However, the relationship of couples colleagues’s work family conflict, job performance and marital quality has not explored.Based on the study at home and abroad, we select couples colleagues in Xi’an and Tongchuan for samples. Using method of literature search and questionnaire survey, the present study have analyzed376samples which are corporate officers, doctors, teachers, civil servants, workers. This study explored the relationship of work family conflict, job performance, marital quality and social support of the couples colleagues. According to the results of the study, we also give some advice to organizations on management practice. At the end of the article, the limitations of this study and the future direction have been discussed.In particular, this research mainly found the following results:(1) The couples colleagues experience greater work family conflict than the non couples colleagues.(2) In comparison, the husband and the wife in the same unit and same field experienced greatest work family conflict, followed by the husband and the wife in the same unit and different field, the husband and the wife in the different unit and same field experienced least work family conflict.(3) The couples colleagues’work family conflict have significant differences in age, marriage age, educational level, having or not having children, monthly income, but on the gender, there is not significantly difference.(4) Family-Work Conflict (FIW) have a negative impact on Job Performance.(5) Family-Work Conflict (FIW) have a negative impact on Marital Quality.(6) Family-Work Conflict (FIW) have a negative impact on Social Support.(7) Social support have a negative impact on Job Performance.(8) Social support have a negative impact on Marital Quality.(9) Social support partial mediated the relationship between Family-Work Conflict (FIW) and Job Performance.(10) Social support partial mediated the relationship between Family-Work Conflict (FIW) and Marital Quality.
