In the face of globalization of world economy and fierce competition, enterprises face lots of problems during their development, such as withdrawal of core employees-the opposite of organizational citizenship behaviors. Employee behaviors benefiting organizations actually are far beyond the traditional in-role behaviors, so we need more organizational citizenship behaviors (OCB). Many scholars and practitioners point out that OCB becomes company's competitive advantages. According to the literature review, we see that studies on the relationship between human resource practice and organizational performance are more like "black box" models. Although there are lots of studies explaining the effects of human resource management to organizational performance, little is found on exploring how human resource management influence employee's attitudes and behaviors.Based on the real and theoretical needs, this thesis try to explore the process of how human resource practice influence employee's organizational citizenship behavior. After literature review, the author uses social exchange theory and organizational support theory as supporting theories to explore how human resource practice influence employee's organizational citizenship behavior.We divide our study into two periods, in the first period we adopt the methods of semi-structural interview and case study, in the purpose of exploring the key factors influencing organizational citizenship behavior and the relationships between the factors, and validating the rationality of the supposed model. In the second period, we adopt the method of questionnaire research. On the basis of 253 questionnaires valid, we make exploratory factor analysis, confirmatory factor analysis, correlation analysis, regression analysis and analysis of variances. The study indicates: ① Enterprises' human resource practices affect employee's organizational citizenship behaviors. That means, if employees perceive that organization put more human resource practices, they will perform more organizational citizenship behaviors, ②organizational justice takes the mediating role in the relationship between human resource practices and organizational behavior. ③In the three dimensions of organizational justice, process justice has closest relationship with organizational citizenship behavior. And only procedural justice has mediating effect on the relationship between human resource practice and organizational citizenship behavior. ④Employee's perceived organizational support moderating the relationship between human resource practice and employee's perceives procedural justice. Finally, we probe into the theoreticaldevelopment, practical significance and inspiration to enterprise management from the study, and point out the limitations of the study and the direction for future research.
