| In the 21st century,mankind begins to step into an era of knowledge economy. Under the condition of knowledge economy, the enterprise resource center begins shifted, Human capital and intangible assets are becoming the main body of corporate resources; knowledge-based enterprises are becoming an important direction of the era of knowledge economy, and the value created by the knowledge-based enterprises is becoming a major force of social wealth. The people who own knowledge, skills, information and technology---knowledge workers, have become the key for competition among enterprises and rational allocation of resources. On one hand, the knowledge-based enterprises have difference with traditional enterprises at various extents in many aspects such as the organizational structure, production methods, management objectives, etc. On the other hand, the knowledge workers'intelligence activity belongs to the intangible capital, whose performance is difficult not only to measure but also to assess. Therefore, this paper chooses the performance evaluation of knowledge workers in knowledge-based enterprises, which is very typical of the current problems of management, for in-depth study. It aims at discovering the problems and deficiencies, finding the causes and solution measures, and establishing a scientific applicably comprehensive performance evaluation system. It is of great significance for the knowledge-based enterprises to improve the job performance of knowledge workers, to reduce the loss of knowledge workers, and to maintain their core competitiveness in the market competition.Starting from this background, based on the difference between the knowledge-based enterprises and traditional enterprises, this paper firstly defines the knowledge-based enterprises. Then it defines the knowledge workers on the basis of the classification of knowledge work. And it classifies the knowledge workers according to their characteristics. Thus it determines the object of study for research and development, market-expanding and management, which of the three types of knowledge workers is divided in accordance with the characteristics of knowledge work. Subsequently, this paper analyzes the knowledge workers'performance characteristics and determines the meaning of knowledge workers'performance--------"result + attitude + capability"combined with the scholars'cognitive process for performance. It initially establishes a performance evaluation index system for the knowledge workers in the knowledge-based enterprises. To get a comprehensive adjustment, it uses the factor analysis approach according to the actual work of knowledge workers surveyed and the work characteristics, and ends up with a more scientific, comprehensive and just performance evaluation index system. Then, based on the index system, it constructs a comprehensive evaluation model of knowledge workers'performance, which uses AHP to determine the weight coefficient of the indexes and the fuzzy comprehensive evaluation methods to evaluate the workers'performance. Finally, it conducts a comprehensive performance evaluation for the knowledge workers of LH Company with application of the model, and achieves a good evaluation result. |
