CDZT Company is specialized drilling for oil under the PetroChina Company Limited, in which Drilling staff is the largest group. At present, some of the drilling staffs are not enthusiastic in working, and the quality of personnel capacity building is slow, production efficiency grows slowly. The reason is lack of performance management system, assessment is only limited to "attendance, work attitude, whether business skills meets the job requirements" and so on. In order to improve the first-line production staff's performance, the paper studied the proper performance principal for production employee, and thus design a suitable performance management system for worker in CDZT.To enhance the performance of frontline employees of CDZT, the paper integrate the concept of outcome performance, behavior performance and capacity performance. On this basis, the front-line employee performance indicators are divided into outcome indicators, behavioral indicators and the ability indicators, by adjusting the weight of the indicators, workers can perform according to corporate strategy and adapt to changes in the environment. The paper also discussed about performance appraisal, period of calculation and performance bonuses. Finally, the paper discussed for the entire performance management process, with emphasis on the use of performance appraisal results and the evaluation process.This article is divided into five chapters. The first chapter describes the background of this study, the purpose and significance, and research ideas and methods. Chapter II record on-property management an overview of the basic theory. Chapter III of the companies and their main on CDZT front line staff are described, and performance analysis of the situation, put together the right performance design ideas and methods. Chapter IV designed the performance management system for CDZT, Including the strategy, object, performance evaluation index, weights, assessment cycle, examination procedures, application of examination results, assessment mechanism, etc. Chapter V concludes the paper.
