This paper mainly focused on the incitation effect and new salary system of Shandong Kaiyuan Real Estate Co., Ltd (Kaiyuan Real Estate), which is aimed at adapting to market competition after the reformation from public owned organization to joint-stock private enterprise. Based on the salary system reform of Kaiyuan Real Estate in 2009, through analyzing the salary situation of real state enterprise in Linyi, salary situation of Kaiyuan Real Estate, current challenges and market environment, applying management principle, principle of human resource administration, incentive and performance evaluation theories, and organizational behavior related knowledge, used interview and qualitative analysis combining with quantitative analysis, exploring how to build up salary system modern according to the rapid development of real estate enterprise. The research aimed at building a highly practical salary system which is based on the job position and performance, guided by the prospect of the industry, grasping the incentive for managers and common employees, short-term incentive and long-term incentive, used as powerful tool for implementing strategic target.Firstly, this paper analyzed problems existing in the current salary system, did questionnaire survey within the company, analyzed existing problems, and proposed reform ideas. Then, the total salary was fixed, structure of salary system which consisted of annual salary system, deduct percentage salary system and position salary system are designed, especially the position salary system contains position analysis, description of position, position evaluation and position salary modulus. After that, the bonus system and performance appraisal system are improved, optimize the welfare design, and strengthen the incentive factor. To guarantee the implementation of the salary system, gist of the salary system practice is discussed thoroughly, the salary system implementation effect got analyzed. Last but no the least, the paper summarize the features, innovative point and weakness of the salary system, point out the way forward to improvement. The paper discussed the idea of'raise problems, analyze problems and solve problems'and process of'idea, design and implement'for the salary system reform.
