With the intensification of regional competition in the West Coast and the relative shortage of technicians in the original market scale,the major real estate enterprises continue to tap the local real estate enterprise technicians through the salary competition model.As a result,the local real estate enterprises are constantly in a weak position in the competition,affecting the overall quality of project construction and the timeliness of repayment.Although local enterprises have certain land advantages,with the tightening of government policies,land dividends are gradually reduced,and the living space of local real estate enterprises is further reduced.Therefore,how to effectively optimize the salary and incentive mode of technical personnel is the key factor to gain competitive advantage.This paper summarizes the relevant theories of compensation,analyses the key points of compensation design in real estate enterprises,and finds the theoretical support for compensation design in real estate companies.At the same time,comparing the domestic and foreign research on the salary model of technical personnel in real estate enterprises,the paper analyses the uniqueness of the salary and incentive model in real estate companies at the emergence stage.In the practical analysis section,through a thorough analysis of Qingdao Longde Real Estate's corporate background,characteristics,current salary model and personnel status,we can find out the key issues in the existing salary design link.On the basis of the problems,this paper optimizes the salary from the external competitiveness of salary and the rationality of incentives.Through the optimization and improvement of the salary system,the aim is to enhance the competitiveness and operational efficiency of Longhe Real Estate.But at the same time,in the case of determining the compensation optimization scheme,we need to rely on various supporting factors to ensure the implementation of the optimization scheme,so that the salary system can effectively make up for theweaknesses of the major real estate companies,in order to obtain further competitive space.This paper is based on the fixed regional characteristics of real estate companies,but the perspective and methods of the study still have a certain reference significance for many traditional real estate companies,which can make enterprises pay attention to their own limitations,and then improve team management efficiency,to maximize operational efficiency.
