With the development of high-technology, the demand of magnetic materials increased gradually. How to increase production capability, and improve quality becomes the key of the enterprises that produce magnetic materials. Production capability and quality improvement is directly relevant to production crew; the activity of production crew is the guarantee of quantity and quality of products. The problem of salary is the most important factor that determines the activity, so suitable salary system is the guarantee of encouraging employees and improving the capability of enterprise.Xi'an Sanlian Magnet Technology Co., Ltd. is a small-sized enterprise that produces magnetic materials. The system of human resource management is in disorder, it exist many problems in the salary system of production crew. The paper discovers the existing problems such as the standard of piecework system is too high, and salary lack of fair and the bonus is not rational, the channel of promotion is not suitable and lack of long-term stimulation through the satisfactory investigation of salary of production crew and deep interview. Then, under the guide of theory of salary design, the paper identity the basic procedure and principles of the optimizing design of salary system, then three positions in manufacture department are analyzed, and evaluated by method of experts mark. Based on above work, the paper provides perfect salary system of production crew combined external market investigation, and makes a comparison with existing salary system. Finally, the paper provides the guarantee measures of the implementation of new salary system, such as establishing suitable performance evaluation, and effective communication and excellent enterprise culture.The paper is a advantageous try of salary system design of production crew, the conclusions is valuable for the practice of Xi'an Sanlian Magnet Technology Co., Ltd..
