| Mechanical enterprise is no longer pure labor-intensive in the knowledge economic environment, but also the combine of labor-intensive and technology-intensive. The typical feature of modern mechanical enterprise is to put lots of importance on the value of R&D personnel who are the driving force of creating ability of mechanical enterprise. In that case, how to put in practice the performance management of R&D personnel is the key matter of modern mechanical enterprise if they want to have a continued development.However, the literature review find that, the research home and abroad mostly focused on the R&D activity, lots of researchers consider it from the organizational point, also concern the high-tech enterprise. One of the reasons is because the objective and development of the organization need to research the R&D activities from the organizational point. The other reason is the huge influence to the high-tech enterprise under the attack of the knowledge economic environment. But, mechanical enterprise is the foundation of economic growth, they also face the challenge of knowledge economy, and technology innovation needs new management mode too. The development of Humanity management theory makes more and more researchers pay attention to human self. That is the reason why we do research on performance management of R&D personnel in mechanical enterprise.The major content of this literature is: The first, Based on the performance management theory. Combination with the job characteristics and requirement of R&D personnel, and the performance management of R&D personnel questions which past paper had discussed, these lay the foundation for the optimization of R&D personnel performance management system.The second is the empirical research. Analyzed the problems R&D personnel focused on the performance management by data acquisition and processing. Concrete measures are: analyzing the questions which most R&D personnel concern, survey the satisfaction of performance management system, through descriptive statistic and variance analysis reflect the attitude of R&D personnel and also compared the effect of different level variables to the conclusion.At last, this paper purposes the optimization policies for the performance management of R&D personnel in mechanical enterprise. Scientific performance management system includes: performance preparing, performance planning, performance communicating, performance evaluation, feed backing, and result analyzing. This paper also provides advice for how to establish good system and how to conclude the mental contract in order to advance the performance management of R&D personnel and increase the performance of mechanical enterprise.The research not only complements the performance management theory of R&D inland, but also provides some valuable advices to mechanical enterprise in R&D performance management. |
