The Research On Job Characteristics And Subjective Wellbeing

This research proposed a theoretically derived model which suggests that job characteristics (job demand, job control and social support) affect subjective well-being (life satisfaction, positive and negative affect) by influencing each dimension of burnout, which in turn influences employees'subjective well-being. This model was empirically tested by 259 employees in China. Main findings are shown as follows:Job burnout fully or partially mediates the influence of job characteristics on subjective well-being. Specifically, job burnout partially mediates the impact of job control on positive affect, and fully mediates the impact of job demand, job control and social support on negative affect.We further examined the mediating role of each dimension of job burnout. Emotional exhaustion and depersonalization fully mediate the influence of job demand on negative affect; emotional exhaustion and accomplishment fully mediate the impact of job control on life satisfaction; reduced personal accomplishment partially mediates the impact of job control on positive affect; emotional exhaustion partially mediates the impact of social support on life satisfaction; emotional exhaustion and depersonalization fully mediates the impact of social support on negative affect."High strain isolated"hypothesis was supported. Those who have high job demand, low control and low social support tend to suffer the highest burnout, and to experience the lowest subjective well-being. Each job characteristic, each dimension of job burnout, life satisfaction, positive and negative affect varies with demographic and organizational variables.
