Along with the fierce competition between enterprises, the phenomenon of the employees'turnover will become more and more, and there are many key employees quit out together at the same time frequently. The key employees'turnover will not only make heavy risks and losses, betray the commercial and technical secret of the enterprises, but also increase the costs of human resource replacement, interfere with the incumbent employees'job performance, and influence the enterprises development strategy. On the other hand, the key employees'turnover will bring a few risks and losses for the key employees. How to deal the key employees'turnover has become a vital problem to the executives especially those human resource managers.Key employees are the staff who have strong impact on the production and management of the enterprise, can hardly be replaced within a short period, play an important function on creating enterprises value and advancing enterprises core competence, and have the higher general qualifications with professional abilities in a idiographic enterprise'specific time. They are the undertakers of the core competence, and the foundation which enterprise existence and development should rely on. The key employees'turnover results from the interaction of the extrinsic factors such as better opportunities outside the enterprise, and the intrinsic factors mostly because of the enterprises and key employees'outflow desire, such as dissatisfaction with salary and welfare policies, or incompatibility with the executives etc. Specifically, we classify the cause of key employees'turnover as three kinds: macroscopical reasons, enterprise reasons and individual reasons.Based on risk management and staff flow theories, this thesis integrates the two theories to try to explore new methods for resolving key employees'turnover, adopts risk management theory to study the problem of key employees'turnover. There are three analysis aspects including risk recognition and risk assessment, risk prevention and risk control in this thesis. Since this research method combines theory expatiation with literature search, discusses the causes of key employees'turnover,analysis of risks and the process of risk management. So we hope to put forward some approaches to solve this problem by analyzing and expatiating the key employees'turnover, can offer a little reference foe helping enterprises to deal with this question.The innovations in this thesis are defining the meanings of key employees and establishing basis on the risk management of key employees'turnover. In contents, we bring risk management into the process of human resource management, its accomplishments in turn expands the combination part of the two theories, and look forward to research the key employees'turnover from risk management. We also design a key employees'turnover early-warning model theoretically, and through an economics method to explain the factors as well as the risk extent of key employees'turnover, so that can give previous guidance to the enterprise's managers.
