The research and development (R&D) employees play very important roles in the development of organizations. There are profound relationships of organizational trust, organizational justice, job performance and job satisfaction. The present study sought to investigate comprehensively the influences of these variables, which may be helpful to enlighten and advice the organizational trust of the R&D employees.Sampling mainly from Jinan, a representative sample of 173 R&D employees with their 58 leaders participated in the study. By the method of questionnaire research and interviewing, investigating these R&D employees, the research completed measures of organizational trust, organizational justice, job performance and job satisfaction. SPSS13.0 was used to analyze the demographic differences on the organizational trust of R&D employees; a series of regression analyses were performed to uncover the relative contribution of various factors to predicting job performance and job satisfaction. SPSS13.0 was used to construct the structural relationship model of the four variables. Further semi-structured interviews with employees and leaders give contributions to the explanations of trust in organization. The lack of this study was discussed, pointed out the direction of future research. The study adopted ANOVA, related analysis, regression analysis to research the structures of these variables.The main results were shown as follows:1 There were absolutely different organizational trust levels among R&D employees of different ages, age under 30 were significantly higher than 41 to 50,40 to 50 were significantly lower than above 50, the people who were 50 years old above had the highest score; similarly, there were absolutely different organizational trust levels among R&D employees of different working time,5 years and below were significantly higher than 21 to 30 years; there were absolutely different organizational trust levels among R&D employees of different types of organizations, state-owned company were lower than Sino-foreign joint venture.2 Remarkable relevance's have been discovered among organizational trust, organizational justice, job performance and job satisfaction.3 Organizational trust had positive influences on job performance.4 Organizational trust had positive influences on job satisfaction.5 Organizational justice had positive influences on job performance. 6 Organizational justice had positive influences on job satisfaction.7 Organizational trust had a certain intermediary function between distributive justice and job performance.8 Organizational trust had a certain intermediary function between interactive justice and job performance.9 Organizational trust had a certain intermediary function between organizational justice and job satisfaction.
