For entrepreneurial enterprises, innovation is a key element for its sustainable development. The core competitive advantages of enterprises arise from the staff Business innovation is developed and settled in the individual innovative behaviors of the staff. In the process of business innovation,It's always thought that the subordinate's goal orientation and quality of leader-member exchange have great affects on individual innovative behaviors. Meanwhile, subordinate perceived justice is often introduced into the studies of social exchange theory. However, previous studies lack intensive insights into the relationship between subordinate goal orientation, quality of leader-member exchange, individual innovative behaviors and individual perceived justice, and not yet reach a consensus. As a matter of fact, the research tries to put insight into the process of subordinate goal orientation affects quality of leader-member exchange, and then affects individual innovative behaviors, as well as the affect of individual perceived justice put on the process.The major problems of the research are:(1) How the quality of leader-member exchange mediates the relationship between subordinate goal orientation and individual innovative behaviors? (2) How the individual perceived justice moderates the relationship between subordinate goal orientation and individual innovative behaviors? Through the investigations in 19 entreprenurial enterprises in Zhejiang, Jiangsu and Tianjin, the research collected 245 effective paired samples. After that, the research did the reliability and validity tests, descriptive statistics, response bias test, mediation test, moderation test and common method variance test.The major conclusions of the research are:(1) The quality of leader-member exchange partial mediates the relationship between subordinate learning goal orientation and individual innovative behaviors; (2) The quality of leader-member exchange fully mediates the relationship between subordinate performance goal orientation and individual innovative behaviors; (3) In the four dimensions of subordinate perceived justice (perceived distributive justice, perceived procedural justice, perceived personal justice and perceived informational justice), only the perceived personal justice and perceived informational justice positively moderate the relationship between subordinate learning goal orientation and the quality of leader-member exchange; (4) The four dimensions of subordinate perceived justice all negatively moderate the relationship between the subordinate performance goal orientation and the quality of leader-member exchange.The research tests the mediation of the quality of leader-member exchange of the relationship between subordinate goal orientation and individual innovative behaviors and the moderation of individual perceived justice of the relationship between subordinate goal orientation and the quality of leader-member exchange. Subordinate goal orientation affects quality of leader-member exchange significantly, and then makes the subordinate selectively increase or reduce their innovative behaviors. As a matter of fact, enterprises should selectively imploy subordinates with different goal orientations, to cultivate high quality of leader-member exchange. In this process, enterprise should promote subordinates'perceived justice, and then promote more individual innovative behaviors sustainably, to make itself to get sustainable competitive advantages.
