| In this era of constantly emerging new things and highly competitive internet,enterprises are facing the awkward situation of being eliminated without moving forward.Employees are the main force of the enterprise,and it can be said that all development and progress of the enterprise rely on employees.However,in the past,employees were always responsible for uploading and obeying orders,and few actively engaged in certain work behaviors.Although inaction is not a big mistake,it is very important to conduct in-depth research on how to actively involve employees in the management and operation of the company if the company hopes to survive and develop in today’s complex and uncertain market competition.China has always been known for relationship orientation and authority orientation,and good or bad relationships affect behavior.Therefore,based on the social cognitive theory,this study explores the mechanism of relative leader member exchange relationship on active responsibility behavior,and also analyzes the mediating role of individual’s insider identity perception and the moderating role of social comparison tendency and role breadth self-efficacy,Unveiled the black box of the relationship between relative leadership member exchange and proactive accountability behavior.By reviewing previous literature,the research ideas and relevant theories that need to be used were determined.Based on this,relevant hypotheses were further proposed and a feasible theoretical model was constructed.A measurement scale with certain reliability and validity,mature at home and abroad,and suitable for the local cultural context of China was selected.Based on the feedback obtained from the pre survey,a questionnaire was slightly modified and distributed to the target group,Finally,381 valid matching questionnaires were collected for future research.This article uses statistical analysis software to conduct a common method bias test on the collected questionnaire results,conduct reliability and validity analysis,descriptive statistical analysis,and correlation analysis,and test the hypotheses proposed in the previous section.The results showed that:(1)the relative leader member exchange relationship positively affects proactive accountability behavior;(2)The relative leadership member exchange relationship positively affects the perception of internal identity;(3)Insider identity perception plays a partial mediating role between relative leader member exchange relationships and proactive accountability behavior;(4)Social comparison tends to positively adjust the impact of relative leader member exchange relationship on insider identity perception,while role breadth self-efficacy positively adjusts the relationship between insider identity perception and employees’ proactive responsibility behavior.This article draws management inspiration from the research results,providing constructive suggestions for enterprises to encourage employees to implement proactive accountability behavior: leaders in work teams should pay attention to the quality of relationships with employees and care more about helping them;Enterprises need to improve their talent evaluation system,pay attention to personal characteristics during recruitment,and provide targeted training in the future;In addition,individuals also need to establish self-confidence,improve their skills,and take the initiative in their work. |
