Organizational justice was a hot topic in the field of organizational behavior, there was a common sense about the structure and effect of organizational justice, but research about the factors that can influenced organizational justice in practical management were lacked, especially for leadership.Paternalistic leadership (PL) was based on Chinese traditional culture and different from western leadership theories. It was a basic character of organizations in Chinese culture, and had been found to be prevalent in kinds of Chinese organizations. Authoritarianism, benevolence, and moral leadership were regarded as three elements of paternalistic leadership. So, what was the relationship between paternalistic leadership and organizational justice? And, the purpose of this paper was to clarify this question. For this purpose, three researches were employed:Research one, questionnaire research. In this research, paternalistic leadership scale (PLS) and Chinese organizational justice scale were employed. 428 employees who come from 16 organizations take part in this research. The statistic test result showed that there was not significant common method bias in the measurement. By hierarchal regression analysis, research on the effects of paternalistic leadership on organizational justice was done, which indicated PL had significant predictive effects on distributive justice, procedural justice, leader justice and leader interpretation, AR2 were .244,.289,.251,.092 respectively.Research two examined the relationship between PL and organizational justice that explored by research one by an experiment. 264 MBA participated in the study, a 2×2×2completely randomized design was employed, and 8 scenarios which consisted of the information on high/low benevolent leadership, high/low moral leadership, high/low authoritarian leadership were used as research materials to analyze the influence of PL on distributive justice, procedural justice, leader justice and leader interpretation. The result indicates that PL can influence procedural justice, leader justice and leader interpretation, but not distributive justice.Research three reanalyzed the data collected by research one, and tested a mediation model that based on discussion of the difference of the results of research one and two.By tested a complete mediation model and seven indirect models, the best model showed that benevolent leadership has direct influence on distributive justice, and partly by mediation of procedural justice, leader justice and leader interpretation;moral leadership and authoritarian leadership influence distributive justice by mediation of procedural justice, leader justice and leader interpretation completely.Finally, theoretical and practical value of this paper ere discussed, and the problems of this research and research orientation were provided.
