Job demand-control-social support (JDCS) model had been frequently researched by a lot of scholars in work stress area, for it's directly related to work circumstance. These researches had focused on JDCS model's effect on employee well-being outcomes, but its effects on work performance had been rarely concerned. Because different personalities served as individual-environment variables to JDCS model, the passed researches couldn't drive a consistent conclusion for whether these work content variables had additive effect or interaction effect on dependent variables. Besides, considering the culture difference between China and western country, collective efficacy and general self-efficacy were separately inducted in JDCS model to test the extended model effect on work tension and performance of managers with different level of efficacy.As the beginning of the research, previous literatures were reviewed to have a profound understanding about what had been done as well as what should be expanded in further research. With this foundation, the extended JDCS model effect on work tension and performance was constructed, hypotheses were proposed, as well as the whole design of this research was specified.Based on the hypotheses construct, the empirical research was conducted in two stages:(1) Research interview: Based on the interview with managers from different hierarchies in various types of enterprises, items standing for the work content variables were summarized, which could served as basic elements to scale modification in the following empirical study. Besides, via the comparison made by managers based on work tension and performance in different work circumstances, the interaction effect had been detected, which needed for further research in empirical study.(2) Data investigation: Based on the previous research and research interview, investigation form was designed to survey the work status of managers mainly from east of China. Via statistic analysis method on collected data, including factor analysis, correlation analysis and multiple hierarchical analysis, the constructionmodel and hypotheses were confirmed and reinforced.The main conclusion of this paper could be indicated that: (D Management hierarchy and job demand had main effect on work tension. (D Decision authority in work control, and peers support in social support had main effect on job performance. (3) Job demand had a buffer effect between decision authority and work performance. ? Job demand buffered effect between peers support and work performance. (5) Collective efficacy, job demand and skill discretion had a interaction effect on task performance. (§) Job demand had a significant buffer effect between peers support and task performance in female managers.
